مدیریت هوشمند سرمایه انسانی

طراحی مدل ساختاری پیامدهای وظیفه شناسی رهبر

چکیده
زمینه و هدف: با وجود اهمیت وظیفه‌شناسی رهبر، پیامدهای دقیق آن در سازمان کمتر مورد توجه قرار گرفته است. هدف اصلی این پژوهش، طراحی و آزمون مدل ساختاری پیامدهای «وظیفه‌شناسی رهبر» در سازمان است.
روش­ پژوهش: با توجه به رویکرد کمی پژوهشی، این تحقیق از نظر هدف، کاربردی و از نظر روش، توصیفی-پیمایشی است. جامعه آماری شامل ۱۱۰۰ نفر از کارکنان پتروشیمی ابن سینا بود که با استفاده از فرمول کوکران، حجم نمونه ۲۸۴ نفر تعیین گردید. ابزار گردآوری داده‌ها، پرسشنامه استاندارد بود که روایی (همگرا و واگرا) و پایایی (آلفای کرونباخ، پایایی ترکیبی و بار عاملی) آن تأیید شد.
یافته­ها: نتایج تحلیل داده‌ها با استفاده از نرم‌افزار SMART-PLS  و آماره‌های تی و ضرایب مسیر حاکی از آن است که تمام فرضیه‌های پژوهش، به استثنای نقش میانجی‌گر «فرسودگی عاطفی»، تأیید شدند.
نتیجه­گیری: مدل ساختاری طراحی‌شده در بستر صنعت پتروشیمی نشان می‌دهد که وظیفه‌شناسی رهبر، متغیری کلیدی است که می‌تواند پیامدهای مهمی مانند «رهبری اخلاق‌گرا»، «جو اخلاقی فردی»، «تصمیم به ترک خدمت» و «فرسودگی عاطفی» را در سازمان به همراه داشته باشد. با این حال، با توجه به ویژگی‌های خاص فرهنگی و محیطی جامعه آماری مورد مطالعه، تعمیم مستقیم این نتایج به سایر سازمان‌ها، صنایع یا جوامع با زمینه‌های فرهنگی متفاوت نیازمند انجام پژوهش‌های بیشتر و احتیاط در تفسیر است. بنابراین، پیشنهاد می‌شود که پتروشیمی ابن سینا برای پیشبرد اهداف سازمانی خود، توجه ویژه‌ای به تقویت این ویژگی در رهبران خود مبذول دارد.
